{"id":5568,"date":"2017-05-25T12:48:00","date_gmt":"2017-05-25T12:48:00","guid":{"rendered":"https:\/\/www.efrontlearning.com\/blog\/?p=5568"},"modified":"2018-12-04T08:34:23","modified_gmt":"2018-12-04T06:34:23","slug":"how-set-measurable-learning-objectives-goals","status":"publish","type":"post","link":"https:\/\/www.efrontlearning.com\/blog\/2017\/05\/how-set-measurable-learning-objectives-goals.html","title":{"rendered":"Setting Meaningful and Measurable Learning Objectives: The importance of goals"},"content":{"rendered":"<div class=\"wp-block-classic-wrap\"><span style=\"font-weight: 400;\">The idea behind producing meaningful and <\/span>measurable learning objectives<span style=\"font-weight: 400;\"> is simple: They facilitate the creation of corporate training content that\u2019s in line with those objectives and they provide clarity for learners, in terms of expectations around the training.<\/span><\/p>\n<p><!--more--><\/p>\n<p><span style=\"font-weight: 400;\">In this article, we\u2019ll take a look at the <strong>theory behind setting well-defined <\/strong><\/span><strong>eLearning objectives and explain how corporate trainers can produce measurable learning objectives<\/strong><span style=\"font-weight: 400;\"> with the help of some examples of meaningful and <\/span>measurable learning<b> outcomes<\/b><span style=\"font-weight: 400;\">.<\/span><\/p>\n<h2>The andragogy of corporate learning objectives<\/h2>\n<p><strong>There are well documented andragogical guidelines for setting measurable learning objectives<\/strong><span style=\"font-weight: 400;\"><strong>.<\/strong> The most useful references for this purpose are the original Bloom\u2019s Taxonomy of 1956 and the revised version of 2001; both of these can be leveraged to produce clear, measurable, and meaningful statements that define the learning objectives.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">These theories, which are equally applicable for setting <\/span><strong>eLearning objectives<\/strong><span style=\"font-weight: 400;\">, are <strong>based on a set of cognitive learning levels that training aspires to produce in a learner<\/strong>. These include:<\/span><\/p>\n<ul>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Knowledge = Remembering previously taught materials<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Comprehension = Grasping, interpreting and translating taught material<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Application = Using learned concepts in concrete new situations<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Analysis = Breaking down material learned into component parts to facilitate understanding of inter-relationships<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Synthesis = Putting parts of analyzed material back together again to create new concepts or constructs<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Evaluation = Using specific criteria to make judgments about material being taught<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">Central to the concepts mentioned above are what Bloom and his colleagues called \u201cAction verbs\u201d. These verbs are used to describe a particular cognitive level when writing <\/span>corporate learning goals<span style=\"font-weight: 400;\">. Some examples of such verbs include:<\/span><\/p>\n<ul>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Knowledge-related: Recognize, Identify, Match, List, Define<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Comprehension-related: Associate, Define, Explain, Summarize, Describe<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Application-related: Apply, Distinguish, Operate, Utilize, Perform<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Analysis-related: Analyze, Classify, Determine, Inspect, Recognize<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Synthesis-related: Arrange, Build, Create, Design, Produce, Rewrite, Specify<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Evaluation-related: Appraise, Choose, Conclude, Describe, Judge, Rate, Score, Evaluate<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">When paired together with certain other elements, which we shall delve into in greater detail shortly, these <strong>Action verbs help trainers to produce succinct learning outcome statements<\/strong> that spell out the learning that trainees should have demonstrably acquired upon completing the prescribed course of study.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">While on the face of it this theory for setting <\/span>measurable learning outcomes<span style=\"font-weight: 400;\"> may look complicated, it really isn\u2019t! That\u2019s because the andragogy is based on logic, and understanding that logic is key to our ability to produce well-defined learning objectives.<\/span><\/p>\n<h2>The logic of learning objectives<\/h2>\n<p><span style=\"font-weight: 400;\">In its simplest form, the logic of producing learning objectives that are meaningful and measurable can be explained as follows:<\/span><\/p>\n<ul>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Since the learner is at the heart of it all, the objectives being set must be learner-focused, and not trainer focused<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Since learners are taking the course to be able to do something after they complete it, the objectives should obviously highlight what <a href=\"https:\/\/www.efrontlearning.com\/blog\/2016\/08\/skill-gap-tests-efrontpro.html\" target=\"_blank\" rel=\"noopener noreferrer\"><strong>skills<\/strong><\/a> they acquired<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Since the <\/span>objectives of<a href=\"https:\/\/www.efrontlearning.com\/blog\/2016\/09\/create-employee-training-development-plan.html\" target=\"_blank\" rel=\"noopener noreferrer\"><b> employee training<\/b><\/a><span style=\"font-weight: 400;\"> involve teaching the employee to do something, the training objectives being set out must clearly define what will be done<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">The subtle difference between \u201c<\/span><i><span style=\"font-weight: 400;\">able to do<\/span><\/i><span style=\"font-weight: 400;\">\u201d and \u201c<\/span><i><span style=\"font-weight: 400;\">what will be done<\/span><\/i><span style=\"font-weight: 400;\">\u201d will become clear shortly. Viewed in this context, the act of setting and writing <\/span>measurable learning objectives<span style=\"font-weight: 400;\"> becomes more clear.<\/span><\/p>\n<h2>How to write measurable learning objectives<\/h2>\n<p>Setting goals and objectives<span style=\"font-weight: 400;\"> for corporate learners, which are both meaningful and measurable, requires that those objectives include three important elements:<\/span><\/p>\n<ul>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">They must define clear and meaningful actions on the learner&#8217;s part<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Those actions must elicit observable behavior <\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">The objectives may include quantifiable criteria against which <a href=\"https:\/\/www.efrontlearning.com\/blog\/2015\/09\/3-ways-to-boost-your-learning-habits-for-a-superior-performance.html\" target=\"_blank\" rel=\"noopener noreferrer\"><strong>learners\u2019 performance<\/strong> <\/a>might be assessed<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">Given the above, the act of writing <\/span><b>measurable learning objectives<\/b><span style=\"font-weight: 400;\"> may well begin with statements such as:<\/span><\/p>\n<p><span style=\"font-weight: 400;\">\u201cLearners should be able to\u2026\u201d; followed by verbs that describe specific actions associated with the desired outcome related to the actions; and concluding with an objective statement that defines the learning that learners are expected to demonstrate as a result of what\u2019s being taught.<\/span><\/p>\n<p><span style=\"font-weight: 400;\"><strong>Learning objectives may also include optional modifiers<\/strong>, which lay down specific criteria or standards of performance, and aligned to the <\/span>corporate learning goals<span style=\"font-weight: 400;\"> that are sought to be accomplished from the training.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">If we were to take all of the above essential ingredients for producing <\/span>eLearning objectives<span style=\"font-weight: 400;\"> and create a generic construct to help trainers set meaningful course objectives, it would look like the following:<\/span><\/p>\n<p><span style=\"font-weight: 400;\">\u201cAt the end of this segment of the course, learners should be able to\u2026\u201d &amp;<\/span><\/p>\n<p><span style=\"font-weight: 400;\">\u201cVerb outlining performance or desired action {i.e. <\/span><i><span style=\"font-weight: 400;\">able to do<\/span><\/i><span style=\"font-weight: 400;\">}\u2026\u201d &amp;<\/span><\/p>\n<p><span style=\"font-weight: 400;\">\u201cObject of the core theory or concept being taught {i.e. <\/span><i><span style=\"font-weight: 400;\">what should be done<\/span><\/i><span style=\"font-weight: 400;\">}\u2026\u201d &amp; optional<\/span><\/p>\n<p><span style=\"font-weight: 400;\">\u201cModifier highlighting performance criteria related to those core concepts\u201d <\/span><\/p>\n<p><span style=\"font-weight: 400;\">So, using the above template as our guideline, let\u2019s build sample <\/span>measurable learning objectives<span style=\"font-weight: 400;\"> for a hypothetical corporate learning program.<\/span><\/p>\n<h2>Learning goals examples<\/h2>\n<p><span style=\"font-weight: 400;\">To best understand how to set and write measurable <\/span><b>training objectives<\/b><span style=\"font-weight: 400;\">, let\u2019s take a look at a couple of examples. For the purpose of this illustration, we\u2019ll assume that the course is being sponsored by a small-to-mid-sized company and that the broad <\/span><b>objectives of<\/b><span style=\"font-weight: 400;\"> the <\/span><a href=\"https:\/\/www.efrontlearning.com\/blog\/2016\/09\/5-tips-successful-enterprise-management-training-program.html\" target=\"_blank\" rel=\"noopener noreferrer\"><b>training program<\/b><\/a><span style=\"font-weight: 400;\"> are to train employees on significant updates to the corporate HR policies.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">One of the components of the course relates to corporate hiring policies, in which employees will be exposed to major changes on how <a href=\"https:\/\/www.efrontlearning.com\/blog\/2016\/09\/new-hire-orientation-onboard-employees.html\" target=\"_blank\" rel=\"noopener noreferrer\"><strong>new hires<\/strong><\/a> into the company\u2019s workforce will be screened.<\/span><\/p>\n<p>Examples of corporate objectives<span style=\"font-weight: 400;\"> sought to be achieved through this module may be articulated as follows:<\/span><\/p>\n<p><i><span style=\"font-weight: 400;\">At the end of this module employees should be able to:<\/span><\/i><\/p>\n<p><i><span style=\"font-weight: 400;\">1)<\/span><\/i><span style=\"font-weight: 400;\"> \u00a0\u00a0<\/span><i><span style=\"font-weight: 400;\">identify the 7 major changes to Resume Screening protocols being introduced in the new hiring policy<\/span><\/i><\/p>\n<p><i><span style=\"font-weight: 400;\">2)<\/span><\/i><span style=\"font-weight: 400;\"> \u00a0\u00a0<em>identify t<\/em><\/span><i><span style=\"font-weight: 400;\">he new Minimum Qualifications requirements by successfully identifying which 3 of 10 test resumes meet the designated criteria<\/span><\/i><\/p>\n<p><i><span style=\"font-weight: 400;\">3)<\/span><\/i><span style=\"font-weight: 400;\"> \u00a0\u00a0<\/span><i><span style=\"font-weight: 400;\">calculate base salaries accurately for all 6 new pay grades being introduced under the new Pay Standards guidelines <\/span><\/i><\/p>\n<p><span style=\"font-weight: 400;\">Let\u2019s refer back to the template that we created in the section \u201cHow to write <\/span>measurable learning objectives<span style=\"font-weight: 400;\">\u201d earlier on in this article. If we deconstruct each of the above statements using the rules explained earlier, we can easily see why they meet all of the criteria of meaningful and <\/span>measurable learning objectives:<\/p>\n<ul>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">They all include specific Action verbs related to various cognitive levels of learning espoused by Bloom\u2019s Taxonomy:<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">&#8211;<\/span><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Identify (Knowledge)<\/span><\/p>\n<p><span style=\"font-weight: 400;\">&#8211;<\/span><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Demonstrate (Comprehension)<\/span><\/p>\n<p><span style=\"font-weight: 400;\">&#8211;<\/span><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Calculate (Application)<\/span><\/p>\n<ul>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Each of these <\/span>corporate learning goals<span style=\"font-weight: 400;\"> identifies a specific object of the core concept that the learner will be exposed to, such as: <\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">&#8211;<\/span><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Resume Screening protocols<\/span><\/p>\n<p><span style=\"font-weight: 400;\">&#8211;<\/span><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Minimum Qualifications Requirements<\/span><\/p>\n<p><span style=\"font-weight: 400;\">&#8211;<\/span><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Pay Standards Guidelines<\/span><\/p>\n<ul>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">And finally, while not mandatory in their use,<strong> our three sample <\/strong><\/span><strong>learning goals examples included specific performance criteria against which \u201csuccess\u201d can be measured: <\/strong><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">&#8211;<\/span><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">7 major changes<\/span><\/p>\n<p><span style=\"font-weight: 400;\">&#8211;<\/span><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">3 of 10 test resumes<\/span><\/p>\n<p><span style=\"font-weight: 400;\">&#8211;<\/span><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">6 new pay grades<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Use this\u00a0<\/span><strong><a href=\"http:\/\/regiscpslearningdesign.weebly.com\/uploads\/2\/2\/6\/6\/22666618\/5799245_orig.jpg\">graphic<\/a><\/strong><span style=\"font-weight: 400;\"> as a great resource when looking for additional Action Verbs for each of Bloom\u2019s cognitive levels of learning.<\/span><\/p>\n<h2><b>Putting it all together<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">Before we summarize this article, it is important to point out that not all of Bloom\u2019s cognitive levels, and not every Action verb must be used in every situation. Each objective will focus on different cognitive levels of learning, and therefore require a unique sub-set of Action verbs.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">When we synthesize all the individual pieces of our example, we can see that the <\/span>objectives of employee training<span style=\"font-weight: 400;\">, using the three sample statements above, are:<\/span><\/p>\n<ul>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Concise and succinct \u2013 because they are restricted to single, short sentences instead of lengthy dissertations<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Meaningful, because they help learners know what to expect as a result of taking the course<\/span><\/li>\n<li><span style=\"font-weight: 400;\"> \u00a0\u00a0\u00a0\u00a0<\/span><span style=\"font-weight: 400;\">Measurable \u2013 because the learner knows what they have to do to be considered successful at the end of the course<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">When setting meaningful <\/span>corporate learning objectives<span style=\"font-weight: 400;\">, instructional designers must strive to write them in a way that learners can relate to.
